The Defence Challenge: Leading Under Pressure
Few workplaces test leadership and teamwork like the Australian Defence Force (ADF). Navy, Army, Air Force and APS personnel operate in environments where complexity, uncertainty and high stakes are the norm.
The ADF identified a critical challenge: how to strengthen cohesion, wellbeing and leadership across more than 6,000 people – both uniformed and civilian. The answer lay in building emotional intelligence as a performance multiplier.
The Solution: Social Mastery
To meet this challenge, ADF partnered with Performance Intelligence to co-design the Social Mastery program. The solution was delivered at enterprise scale while remaining deeply customised to the unique culture and needs of the ADF.
Program components included:
- Integrated launch Masterclass to engage and align participants
- 5-week webinar series covering self-awareness, self-regulation, social awareness and relationship management
- Private podcast series providing ongoing reinforcement and reflection
- Digital platform with PQ Index and Pulse Checks to track progress and maintain engagement
- Executive reporting and measurement to ensure leaders had real-time insight into impact
- Leadership coaching supporting leaders and influencers with key messages and to reinforce positive behaviours/keystone habits
The Results
The impact was measurable – and significant.
- 6,000+ participants engaged across Navy, Army, Air Force and APS
- 94% improved wellbeing
- 78% reported stronger connection to leaders and organisation
- 72% uplift in energy and productivity
- 67% felt stronger peer connection
“What was amazing about this partnership is how it allowed us to truly engage with our people. Investing in them is investing in our future.”
– Rear Admiral Wendy Malcolm, NSS ADF
Why It Worked
The Social Mastery program combines performance psychology and adult learning principles with accessible, practical tools. Leaders and teams weren’t just taught concepts – they were given practical frameworks, digital reinforcement and leadership reporting to embed behaviour change.
By integrating learning into real-world Defence contexts, the program became a catalyst for cohesion and connected teams. And while the environment was unique, the principles apply broadly:
- Large organisations need tailored solutions and powerful stories that scale
- Emotional intelligence is not a “soft skill” – it’s a performance driver
- Connection and trust underpin resilience in every sector
- Ultimately large-scale transformation programs hang on the ability of leaders to positively model behaviours
- Making employees feel valued and appreciated as people, not just as employees, is an elixir for high levels of engagement and sustained performance
What This Means for Corporate Leaders
For senior executives and HR decision-makers, the Defence Social Mastery experience is a reminder that human performance can be built at scale. With the right blend of psychology, storytelling, data and leadership commitment, even the most complex organisations can boost wellbeing, connection and performance.
